As an executive coach, for years I had heard complaints that sounded something like this, "John (or whatever name you choose) is really letting me down. I don't know what's wrong, and I don't know what to do. I think we've passed him by. Maybe I should send him for that one-day workshop? That should get him on the right track. Then again, maybe I should just bite the bullet and let him go."
The solutions were typical, and typically ineffective…"fix" the person; and if we can't find a way to do that, we'll just fire him/her.
When I heard the same lament the third time in one week, I followed my instincts and began drawing a diamond on a sheet of paper.
Labeling the top point "Capabilities," I asked my client, "Have you considered if John has the basic intelligence and abilities to do the job?"
I then labeled the second point "Desire" and asked, "Have you considered if John really wants to perform well in his position as it is currently defined?"
Writing "Knowledge" and "Skills" on the third and fourth points, I asked, "Have you considered if John knows the facts and information and has mastered the skills he needs to perform well?"
As we considered each part of the diamond, the lights in the room actually seemed to brighten.
Drawing and labeling that diamond was the first step in creating the QuintEssential Performance™ Model, but I soon realized that I was falling into the same trap as most of the executives I worked with. I was focusing on the employee's limitations without considering the system in which he worked. By looking at the individual in isolation, I was missing the real opportunity - to discover how the organization was blocking QuintEssential Performance™ for this individual and probably for many others.
Over the next several months my drawing morphed into a logical framework that illustrated the 18 interrelated factors needed to support superior performance for individuals, teams, and entire companies.
It was exciting to develop a model that graphically represented my ideas and experience, but the real exhilaration was in seeing the light of understanding rekindled in the eyes of one executive after another. I've come to realize that what my clients were experiencing was more than just renewed understanding. It was renewed hope - hope that they could really make a difference in the way people perform. Executives, who had felt powerless to "fix" underperforming employees or fully develop their "stars-in-waiting", could now apply the QuintEssential Performance™ system and positively impact people performance throughout their organizations.
What had started out as a primitive sketch has evolved into a fully developed methodology, including an online coaching system, key employees and their managers use to collaboratively identify and remove the obstacles to superior performance …and that's where it all began.
